She was keen to make the most of family life without taking a backwards step in her tech career that featured work with enviable brands like Facebook, eBay and Trip Advisor.<\/p>\n<p>But finding both necessary elements \u2013 the right job and with the right sharer \u2013 proved impossible. \u201cIt led to me launching <a href=\"https:\/\/www.roleshare.com\" target=\"_blank\" rel=\"noopener nofollow\">Roleshare<\/a> because I didn\u2019t want to be a statistic and to help other women avoid becoming one too,\u201d Sophie says.<\/p>\n<p>And the statistics are stark. Research by the Association of British Insurers shows <a href=\"https:\/\/www.abi.org.uk\/globalassets\/files\/publications\/public\/diversity\/tackling_the_gender_seniority_gap_what_works_for_the_insurance_and_long_term_savings_industry.pdf\" target=\"_blank\" rel=\"noopener nofollow\">having children means long-term, women earn 20 percent less than men<\/a>. World Economic Forum (WEF) global shaper Nikita Khandwala says <a href=\"https:\/\/inklingswithnikita.substack.com\/p\/why-the-portfolio-career-revolution?r=2r8tq&amp;utm_campaign=post&amp;utm_medium=email&amp;utm_source=copy\" target=\"_blank\" rel=\"noopener nofollow\">the financial and career impact of having children is one of the biggest reasons behind lack women in senior positions<\/a>.<\/p>\n<h2>The part-time penalty<\/h2>\n<p>The earnings and seniority gap between men and women seems driven by women with children being more likely to work part-time. Khandwala thinks companies like Roleshare, advertising positions supportive of job sharing and helping people find good job-share partners, can help bridge these gaps.<\/p>\n<p>WEF in a recent paper even suggested <a href=\"http:\/\/www3.weforum.org\/docs\/WEF_GFC_NES_Policy_Pathways_for_an_Economic_Transformation_2021.pdf\" target=\"_blank\" rel=\"noopener nofollow\">job sharing would help address urgent post-pandemic economic and social challenges like deepening inequalities<\/a>. Kaspersky\u2019s 2021 Women in Technology survey of 13,000 female tech and IT workers in 19 countries found 40 percent feel <a href=\"https:\/\/media.kasperskydaily.com\/wp-content\/uploads\/sites\/92\/2021\/02\/15054851\/Kaspersky-Women-in-tech-Report_UPD_Regional-Stories.pdf\">family pressures have held them back from pursuing career changes since the pandemic<\/a>. They found job sharing a more appealing and effective way to maintain seniority and career momentum after having children.<\/p>\n<p>Keen to balance work and family but told her role couldn\u2019t be part-time, Wilson, her manager and director wrote a business case for a job share involving each partner working three days a week.<\/p>\n<p>When the business advertised the position, Zaum was the successful candidate, bringing new and useful experience to the role. The director who approved their job share has since set up a new unit and <a href=\"https:\/\/www.roleshare.com\/toolkit\/this-gm-at-microsoft-is-opening-all-roles-to-be-shared\" target=\"_blank\" rel=\"noopener nofollow\">advertises all roles as possible job shares<\/a>.<\/p>\n<blockquote><p>Job sharing made me appreciate the seniority the team saw in me. You work hard to get to where you are. I have friends who found working and raising a family too much and took longer career breaks, but I didn\u2019t want that.<\/p>\n<cite><p>Ellen Wilson, former executive job sharer at Microsoft<\/p><\/cite><\/blockquote>\n<p>Zaum shared similar motivations. She\u2019d gone part-time after parental leave and reported challenges like a stop-start career, working on non-work days and a feeling of treading water. \u201cJob sharing has been invaluable. It\u2019s let me keep my hand in. I think it\u2019s a good way of keeping women in the workplace.<\/p>\n<p>\u201cWe have been a good example of how job sharing can work. People sidle up to me in the corridor wanting to know more about how we set it up. My initial experience of going part-time wasn\u2019t easy as there wasn\u2019t so much precedent in the business then, but Microsoft has since proven itself a flexible employer and I feel great loyalty.\u201d<\/p>\n<h2>How to run a successful job share<\/h2>\n<p>Wilson and Zaum agree their job share \u201cworked brilliantly\u201d as they brought different skills and experience, complementary personalities and eagerness to communicate.<\/p>\n<p>Zaum points to the \u201cpeer mentorship\u201d she and Wilson established in their partnership, which was so successful they both eventually went four days a week. It let them develop their own scopes so their positions became standalone, showing how job sharing can improve both career progression for women and how much the company gets out of a role.<\/p>\n<h2>Not just helping working mothers<\/h2>\n<p>Job sharing isn\u2019t just for women with children but anyone wanting a different work-life balance. Nicola Johnson-Marshall is in a job share leading communications for banking software standards leaders Open Banking Implementation Entity. She <a href=\"https:\/\/www.roleshare.com\/toolkit\/dont-choose-between-the-best-talent-get-both\" target=\"_blank\" rel=\"noopener nofollow\">works three days a week and runs a coaching consultancy the rest of the time<\/a>.<\/p>\n<p>And more men are taking up flexible working. Parenting website DaddiLife\u2019s 2020 survey found <a href=\"https:\/\/www.daddilife.com\/dads-in-lockdown\/\" target=\"_blank\" rel=\"noopener nofollow\">32 percent wanted more quality time with family<\/a>. Flexible jobs website <a href=\"https:\/\/findyourflex.co.uk\/\" target=\"_blank\" rel=\"noopener nofollow\">Find Your Flex<\/a> says half its users are men.<\/p>\n<p>Roleshare highlights how Brendan Clark previously <a href=\"https:\/\/www.roleshare.com\/toolkit\/why-co-ceos-are-an-effective-and-collaborative-leadership-model\" target=\"_blank\" rel=\"noopener nofollow\">shared his iSupply CEO position because he wanted more quality downtime<\/a>. Sam White <a href=\"https:\/\/www.roleshare.com\/toolkit\/these-men-sharing-a-role-has-opened-doors-for-everyone-around-them\" target=\"_blank\" rel=\"noopener nofollow\">shared group sustainability and policy director role at Aviva and cites as advantages, prioritizing family and having a more equal marriage<\/a>. Zaum\u2019s husband shares his <a href=\"https:\/\/www.reading.ac.uk\/about\/governance\/key-people\/professors-dominik-zaum-and-parveen-yaqoob.aspx\" target=\"_blank\" rel=\"noopener nofollow\">Pro-Vice Chancellor for Research and Innovation role at Reading University.<\/a><\/p>\n<h2>Why companies should support job-shares<\/h2>\n<p>While <a href=\"https:\/\/fortune.com\/best-companies\/2020\/search\/?job-sharing=true\" target=\"_blank\" rel=\"noopener nofollow\">50 percent of Fortune 100\u2019s Best Companies to Work For offer job sharing<\/a>, up 15 percent on the previous year, reported numbers of people job-sharing are low. Statista figures show <a href=\"https:\/\/www.statista.com\/statistics\/415880\/number-of-employees-job-sharing-uk\/\" target=\"_blank\" rel=\"noopener nofollow\">123,000 UK employees on job-share contracts in 2020 down from 185,000 in 2013<\/a>.<\/p>\n<p>Smallwood points out many job share contracts are written as part-time so they may not show up in data. But she and Wilson\u2019s experiences show job shares tend to be candidate-driven rather than company-initiated.<\/p>\n<p>Zaum thinks managers must be better equipped to enable job sharing in their teams. Roleshare provides a <a href=\"https:\/\/www.roleshare.com\/toolkit\/tag\/guides\" target=\"_blank\" rel=\"noopener nofollow\">job-share support toolkit for companies, including guides and plans<\/a>. Smallwood says managers should ask for a joint vision and plan from a job share partnership to ensure they\u2019re on the same page practically and values-wise.<\/p>\n<p>Smallwood also advises companies to see beyond headcount and budget. A job share may be 1.2 headcount but gives twice the value in experience.<\/p>\n<blockquote><p>The pair will want to make it work even more than their managers. With a job share, you get employees with focused energy and greater wellbeing. <\/p>\n<cite><p>Sophie Smallwood, founder, Roleshare<\/p><\/cite><\/blockquote>\n<p>Smallwood reports many more job-share advantages for companies. \u201cYou get more diversity of thought in a role. You have business continuity. Even if one person leaves the company, you still have the skills from the other. You can bet they\u2019ll want the best possible talent to join the team.\u201d<\/p>\n<p>Zaum and Wilson hope job sharing gets more widely adopted to show how it can be a gender equalizer. \u201cThe tech sector is still struggling to have more women in senior positions and companies realize they must be more flexible,\u201d says Wilson.<\/p>\n<p>What if your tech firm could retain more of its best people? What if it had more diverse perspectives in senior management and increased productivity at every level? Supporting job sharing arrangements can boost the pillars of success by giving you more employee energy in each role.
